Long May Our Group Thrive: Integrating Social Identity and Procedural Justice Perspectives on Employee Commitment to Organizational Rules
【Abstract】
Employee commitment to organizational rules is critical to organizational success but proves difficult to achieve. Prior research has focused on personal outcome favorability and procedural justice as two major antecedents of employee reactions to authority decisions. To provide a new perspective on why employees commit to organizational rules, we draw from social identity theory and the group engagement model (Tyler & Blader, 2003) to explore the processes involved. Because organizational rules have implications for the organization as a whole, social identity processes are salient and affect employee reactions to these rules. In two survey studies with a temporally lagged, multi-source design in a hospital and a hotel, we found that collective outcome favorability was positively related to rule commitment and hence job performance even after personal outcome favorability and procedural justice were controlled for. Interestingly, opposite to the well-known mitigating effect of procedural justice on the influence of personal outcome favorability, procedural justice accentuated the relationship between collective outcome favorability and rule commitment. Theoretical and practical implications of our research and directions for future research are discussed.



BIO:
Dr. Yanjun Guan obtained his PhD in psychology from the Chinese University of Hong Kong in 2009 and then worked as Postdoctoral Fellow at the Hong Kong Polytechnic University for one year. In August 2010, Dr. Guan started to work for School of Labor and Human Resources, Renmin University of China. In August 2014, Dr. Guan moved to UK and served as Senior Lecturer for University of Surrey. In 2016, Dr. Guan moved to Durham University Business School, UK. Dr. Guan has been doing research on vocational psychology and cross-cultural psychology. He has co-authored more than 40 publications on peer-refereed international academic outlets, including “Personnel Psychology” (2016), “Journal of Vocational Behavior” (2013, 2014, 2015, 2016), “Nature Climate Change” (2016), “Journal of Personality and Social Psychology” (2015, 2016), “Frontiers in Psychology” (2016),”Personality and Social Psychology Bulletin” (2012, 2015), “Journal of Cross-cultural Psychology” (2012, 2015), ”European Journal of Work and Organizational Psychology” (2014), ”Journal of Career Development”(2014), ”Journal of Career Assessment”(2013), ”Applied Psychology: An International Review” (2011), “International Journal of Intercultural Relations” (2010, 2011, 2012), and so on. . Dr. Guan has been serving as an editorial board member for “Journal of Vocational Behavior” since August 2015.


Dr Hong Deng holds a senior lecturer (associate professor) position at Alliance Manchester Business School, University of Manchester, UK. She received her Ph.D from City University of Hong Kong (2013). Her research interests include self-regulation at work, emotional labor, organizational justice, and creativity. She has published academic articles in journals such as “Personnel Psychology” (2014, 2015, 2016), “Journal of Personality and Social Psychology” (2015), “Human Resource Management” (2015), and “Journal of Vocational Behavior” (2013).
